Abstract
Today, the main challenge of organizations is to create and maintain top talent and select suitable successors for managers through effective human resource management. In this regard, the defense organizations of our country should always strive to create and maintain a sustainable deterrent power, to form a suitable model for succession and replacement of their knowledge and organizational capital. The purpose of this qualitative research is to provide a model through which the succession of commanders and managers of Army strategic levels can be explained. In accordance with the purpose of the research, the qualitative research approach and grounded theory method were used. The statistical population is the research of managers and executives active in the defense sector and with 15 of them were interviewed with theoretical saturation logic and snowball method. Then, by using data analysis method based on succession model, commanders and managers of Army strategic levels including categories of military talent identification and qualification, formation of Army talent treasury, evaluation of other decision-making institutions, command and management capabilities of successors, selection and development of selected successors were identified.
